교회에서 목회 사역은 절대 혼자서 하는 것이 아니다. 그 일은 삶의 현장에서 부름을 받은 성도들과 함께 공동체를 이루어 활동하는 특수한 사역이다. 따라서 본 논문은 목회자의 리더십을 사회복지적 관점에서 연구하는 것이 시대에 맞고 목회자와 성도들에게 유익한 길라잡이가 될 것이라 사료된다. 먼저, 일반적인 리더십의 이해와 개념을 기술하였다. 그리고 팔로어와 팔로어십의 상관성에 대하여 기술하였고, 기독교에서 예수님이 실천하셨던 서번트 리더와 리더십에 관하여 살펴보았다. 결국 목회자의 리더십은 일반 리더십에서 찾는 것이 아니라, 봉사와 희생 그리고 섬김의 리더십에서 찾아야 함을 강력하게 역설하였다.
리더십에 관한 전통적인 이론들과 최근의 이론들을 살펴보았다. 마지막으로는 목회자의 신학적 이해와 목회자 리더십의 이해, 특징, 요소를 구체적으로 연구한 결과 사회복지적 관점에서 목회자의 리더십은 성경의 중심 인물인 예수님을 모델로 삼고 제자들을 부르시고, 가르치시고, 기회를 주시고, 제자들과 항상 함께 하시는 동역자로서의 예수님은 리더십의 본을 보여 주셨다. 목회자들이 간혹 잊고 넘어가는 경우가 있는데 그것은 사역을 하다 보면 자기도 모르는 사이 교만하게 되고 섬김의 자세를 상실할 때 넘어지게 된다. 따라서 목회자의 리더십은 믿음, 비전, 카리스마, 목양적 돌봄, 영적 자극이라는 중요한 요소를 이해하고 기독교적 가치를 담고 사역의 현장에서 그 열매를 맺고 팔로어들을 섬기는 일에 매진해야 할 것이다.

In church, pastoral ministry can never be achieved by a pastor alone. That is a special work that the pastor does in everyday life with believers who are called by God as a community. The purpose of this study was, therefore, to examine pastoral leadership from a standpoint of social welfare. The effort by this study seems to be in line with the flow of the times and is expected to provide pastors and church members with a useful guide to pastoral leadership. First of all, the general understanding and concept of leadership were explained, and the correlation between follower and followership was described. And then a servant leader in the Christianity, on which Jesus set an example, was investigated, and servant leadership was examined as well. In a word, pastoral leadership shouldn't be like the other kinds of leadership in the world. Instead, that should be based on the leadership of service, sacrifice and serving.
In addition, conventional and recent theories of leadership were analyzed, and the theological understanding of pastor and the understanding, characteristics and elements of pastoral leadership were finally explored. As a result, it's suggested that Jesus who is the main figure of the Bible should be a role model of pastoral leadership when the perspective of social welfare is taken. Jesus set an example of leadership. He called his disciples, taught them, gave them opportunities and were with them all the time as their coworker. What pastors sometimes overlook is that they will fall down if they become arrogant without knowing it and lose the attitude of serving while putting their energy in their ministry. They should keep in mind that faith, vision, charisma, pastoral care and spiritual stimuli are the crucial components of pastoral leadership, and they should make every possible effort to bear fruit by living up to Christian values and to serve followers.
