최근 일하는 여성의 증가로 맞벌이 가정이 늘어나 영유아가 기관에 머무는 시간이 증가하고 보육교사의 중요성이 차지하는 비중은 갈수록 높아지고 있으며, 보육교사는 부모를 대신하여 영유아의 전인적인 발달 을 돕고 발달 수준에 맞는 역할을 담당하고 있는 것을 알 수 있다. 영유아는 무엇보다 안정적인 보육환경이 중요하며, 보육교사의 근무환 경은 영유아의 발달을 위해 우선되어야 하는 가장 큰 요인이 될 것이다 본 연구의 목적은 선행연구이론에 근거하여, 보육교사의 감정노동과 긍정심리자본이 보육효능감에 미치는 영향을 검증하고, 보육효능감을 높이는 방안을 모색하고자 한다. 연구결과를 토대로 보육교사의 감정노동과 긍정심리자본이 보육효능 감을 향상하기 위해서 다음과 같은 방안을 제언한다. 첫째, 보육교사의 보육효능감을 향상하기 위하여 인력지원체계의 확충이 필요하다. 둘째, 보육교사에 대한 사회적 인식 개선과 함께 보육효능감을 향상할 수 있 는 환경개선이 필요하다. 셋째, 보육교사의 전문성을 높이고 감성지능을 향상할 수 있는 체계적인 교육프로그램 개발이 필요하다. 본 연구를 통해서 보육교사의 감정노동과 긍정심리자본이 보육효능감 과에 매개변수로 작용한다는 것을 밝혔다. 이를 통해 보육교사의 감정 노동과 긍정심리자본이 보육효능감을 높일 수 있는 방안을 제공했다는 점에 의의가 있다.

With the recent increase in the number of working women, the number of double-income families has increased, and the time for infants to stay in institutions has increased, and the importance of childcare teachers is increasing. It can be seen that childcare teachers are helping the whole development of infants and children on behalf of their parents and playing a role suitable for their development level. For infants and toddlers, stable childcare environment is more important than anything else, and childcare teachers' working environment will be the biggest factor to be prioritized for the development of infants and toddlers The purpose of this study is to verify the effects of child care teachers' emotional labor and positive psychological capital on child care efficacy based on previous research theory and to seek ways to enhance child care efficacy. Based on the results of this study, the following suggestions are made for the improvement of child care efficacy by emotional labor and positive psychological capital of child care teachers: First, it is necessary to expand the human resource support system to improve child care efficacy of child care teachers. Second, it is necessary to improve the social awareness of child care teachers and the environment to improve child care efficacy Third, it is necessary to develop a systematic education program that can enhance the professionalism of child care teachers and improve emotional intelligence. Through this study, it was found that emotional labor and positive psychological capital of child care teachers acted as a parameter to child care efficacy, which is meaningful in that it provided a way to increase child care efficacy.
