The Relationship between Leisure Activities, Job Satisfaction, and Organizational Commitment of Flight Attendants: The Mediating Effect of Perceived Recovery from a Sustainable HRM Perspective
In this paper, the relationships among leisure activities, job satisfaction, and organizational commitment of flight attendants are examined, distinguishing between the quantitative aspect of leisure (time allocation) and the perceptual aspect (perceived necessity of leisure), with a particular focus on the mediating role of perceived recovery, from the perspective of sustainable human resource management. Recent discussions on sustainability have expanded beyond the environmental dimension to encompass social sustainability, in which employee well-being is recognized as an essential component. A survey was conducted with cabin crew members of Korean airlines, and 141 out of 173 collected questionnaires were used for the final analysis. The data were analyzed through frequency analysis, exploratory factor analysis, reliability analysis, descriptive statistics, correlation analysis, regression analysis, and mediation tests based on Model 4 of Hayes (2013) with 5,000 bootstrap resamples. The results show that the perceived necessity of leisure is positively associated with perceived recovery, whereas the amount of time allocated to leisure is not significantly related to either perceived recovery or job attitudes. Perceived recovery is positively associated with intrinsic job satisfaction and organizational commitment, fully mediates the relationships between the perceived necessity of leisure and job attitudes, and its association with organizational commitment is fully mediated by intrinsic job satisfaction. These findings suggest that the benefits of leisure derive not from the quantity of leisure time but from the quality of recovery it provides. This study contributes both theoretically and practically by presenting recovery-enhancing leisure support as a strategic element of sustainable human resource management.
