본 연구는 초등교사의 임파워먼트, 코칭리더십 및 행복플로리시 간의 구조적 관계를 분석하고 임파워먼트가 행복플로리시에 미치는 직접효과와 코칭리더십을 매개한 간접효과를 규명하였다. 본 연구는 서울, 경기, 충청, 전라, 경상 지역에 근무하고 있는 1년 이상의 경력을 가지고 있는 초등교사 250명을 대상으로 초등교사의 임파워먼트, 코칭리더십, 행복플로리시를 측정하기 위한 설문지를 배부하여 수집된 자료를 가지고 SPSS 26.0과 AMOS 26.0을 사용한 통계분석을 하였다. 본 연구의 결과는 다음과 같다. 첫째, 공분산구조 분석을 통해 임파워먼트, 코 칭리더십 및 행복플로리시 간의 최종적인 구조적 관계 모형은 모든 적합도 지수 에서 적합한 것으로 나타났다. 임파워먼트는 코칭리더십과 행복플로리시에 유의한 정적 영향을 미치며, 코칭리더십도 행복플로리시에 유의한 정적 영향을 미치는 것으로 나타났다. 둘째, 임파워먼트는 행복플로리시에 직접적인 영향을 미치며, 코칭리더십을 매개로 하여 간접적인 영향을 미치는 것으로 나타났다. 이 러한 연구결과를 통하여 코칭리더십은 임파워먼트가 행복플로리시에 미치는 영향에 있어 간접적인 영향을 미치는 매개변인임을 알 수 있다.

This study analyzed the structural relationship among elementary school teacher’s Empowerment, Coaching Leadership, and Flourishment, and investigated the direct effect of Empowerment on Flourishment and the indirect effect mediating Coaching Leadership. This study distributed a questionnaire to measure elementary school teacher’s Empowerment, Coaching Leadership, and Flourishment to 250 elementary school teachers with more than one year of experience working in Seoul, and Gyeonggi, Chungcheong, Jeolla, and Gyeongsang Provinces. Statistical analysis was performed using SPSS 26.0 and AMOS 26.0. The results of this study are as follows. First, through the analysis of the covariance structure, the final structural relationship model among Empowerment, Coaching Leadership, and Flourishment was found to be suitable for all goodness-of-fit indices. Empowerment has a significant positive effect on Coaching Leadership and Flourishment. Coaching Leadership also has a significant positive effect on Flourishment. Second, Empowerment has a direct effect on Flourishment and an indirect effect through Coaching Leadership. From these research results, Coaching Leadership is a mediator having an indirect effect on the influence of Empowerment on Flourishment.
