The Effect of Coaching Leadership in Private Educational Institutions on Instructors' Intention to Leave: The Parallel Multiple Mediating Effects of Job Satisfaction and Affective Organizational Commitment
본 논문은 사교육 기관에서 학원장의 코칭리더십이 강사의 이직의도에 미치 는 영향을 분석하고, 직무만족과 정서적 조직몰입의 병렬 다중 매개효과를 검증 하는 데 목적을 두었다. 수도권 및 광역시 소재 사교육기관 강사 238명을 대상 으로 설문조사를 실시하고, SPSS, AMOS, PROCESS Macro를 활용하여 분석 하였다. 연구 결과, 코칭리더십은 직무만족( =.233, p<.001)과 정서적 조직몰입 ( =.598, p<.001)에 유의한 정적 영향을 미쳤으며, 이직의도에는 직접적인 부적 영향( =-.154, p=.031)과 함께 두 변인을 통한 간접효과도 유의하게 확인되었다. 직무만족(B=-.058, 95% CI=[-.102, -.022])과 정서적 조직몰입(B=-.146, 95% CI=[-.258, -.042])을 통한 간접효과 모두 신뢰구간에 0을 포함하지 않아 병렬 매개효과가 검증되었으며, 정서적 조직몰입 경로의 효과 크기가 더 큰 것으로 나타났다. 이는 코칭리더십이 강사의 직무만족과 정서적 조직몰입을 증진시켜 이직의도를 완화하는 효과적인 HRD 전략임을 시사하며, 코칭 기반 리더십 개 발과 직무환경 개선을 통한 강사의 장기 재직 유도가 필요함을 제안한다.
This study examines the effects of academy principals' coaching leadership on private education instructors' turnover intention, with a focus on the parallel multiple mediating roles of job satisfaction and affective organizational commitment. Data were collected from 238 instructors working in private educational institutions located in metropolitan and large city areas in South Korea. Using SPSS, AMOS, and PROCESS Macro, confirmatory factor analysis, structural equation modeling, and bootstrapping techniques were employed to test the research hypotheses. The results indicate that coaching leadership has significant positive effects on instructors' job satisfaction and affective organizational commitment. Additionally, coaching leadership demonstrated a significant negative direct effect on turnover intention, while both job satisfaction and affective organizational commitment significantly mediated this relationship through parallel pathways, with the affective organizational commitment pathway exhibiting a larger effect size. These findings suggest that strengthening principals' coaching leadership can enhance instructors' positive work attitudes and reduce their intention to leave, serving as an effective human resource development strategy in private educational institutions. Practical implications for leadership development and organizational support to foster long-term retention are discussed.
