Organizational culture has been widely recognized as a key factor in school reform, yet its internal structure remain insufficiently explored. Having employed Schein’s (1997) model of organizational culture, this study adopts an ethnographic approach to examine the organizational culture of Z school in China through interviews, observation and document collection. This study analyzes school culture based on four categorized levels of artifacts and creations, behavior norms and patterns, espoused values and basic underlying assumptions, revealing that Z school has developed an integrated cultural system grounded in five basic assumptions featured by autonomy, awakening, equality, trust and diversity. This study then contributes implications about school organizational culture research in China.
