Owner Control, Employment Retention, and Export-Specific Human Capital: Evidence from Korean SMEs across Operational and Currency Shocks KCI 등재

본 연구는 기업이 외생적 충격기에 고용을 유지하는 현상이 국제시장 노출과 결합된 특정 인적자 본을 중심으로 작동하는지 분석한다. 묵시적 계약이론, 인적자본 특수성 이론, 지배구조 연구를 결 합하여 소유자 지배가 수출특화 인적자본을 보유한 기업에서 고용유지를 가능하게 한다는 가설을 도출하고, 2018-2025년 한국 제조 중소기업 480개사, 2,486개 기업-연도 불균형 패널을 이용하 여 2020-2021년 코로나19 운영충격과 2022-2023년 원화가치 하락에 따른 환율충격을 비교하 였다. 분석 결과 지배가족 지분율은 운영충격기 고용안정성과 유의하게 관련되지만 전체 환율충격 반응에서는 같은 패턴이 나타나지 않았으며, 이 효과는 저기술 기업에서는 나타나지 않고 기술집 약․수출의존적 기업에 집중되었다. 고용유지는 매출채권 기간 확대와 재고 기간 축소라는 운전자 본 재최적화를 동반하였고 영업이익률은 훼손되지 않고 오히려 개선되었다. 종속변수가 고용인원 이므로 본 연구가 식별하는 것은 외연에서의 고용 유지이며, 수출노출은 두 충격에 대해 사전결정 된 제품기술 분류로 식별하였다. 다만 수출노출 세그먼트 내에서는 환율충격기에도 소유주 지배가 고용 증가와 관련되었는데 이는 본 연구의 틀이 예측하는 바가 아니다.

Does within-firm employment retention target workers whose skills are tied to international market exposure? Combining implicit-contract theory, human-capital specificity, and governance research, this study argues that owner control supports employment retention when workers embody export-specific human capital. Using an unbalanced panel of 480 Korean manufacturing SMEs, yielding 2,486 firm-years from 2018 to 2025, we examine two contrasting shocks: The 2020-2021 COVID-19 operational disruption and the 2022-2023 won-depreciation currency episode. Controlling-family ownership is associated with greater employment stability during the operational shock but not in the aggregate currency-shock response, and the effect is absent in low-technology firms and concentrated in technology-intensive, export-dependent firms. Retention is accompanied by working-capital re-optimization, especially trade-credit extension and inventory release, and operating margins improve rather than erode. Because headcount is the dependent variable, we identify retention at the extensive margin; within the export-exposed segment ownership also predicts employment growth under the currency shock, which our framework does not imply.
