본 연구목적은 요양보호사의 개인적 특성이 조직몰입에 미치는 영향에서 직무스트레스와 자아탄력성의 매개효과 검증을 목적으로 한다. 연구대상은 수 도권 요양보호사 366명을 분석한 결과는 다음과 같다. 첫째, 요양보호사의 개인적 특성에서 신체적 요인과 정서적 요인은 조직몰 입에 정적인 영향을 미치며, 경제적 요인은 유의한 영향을 미치지 않았다. 둘째, 요양보호사의 개인적 특성이 직무스트레스에 직접 영향과 직무스트레스 를 통하여 매개 영향을 미치는 것으로 나타났다. 셋째, 요양보호사의 개인적 특성이 자아탄력성에 직접 영향과 자아탄력성을 통하여 매개 영향을 미치는 것으로 나타났다. 본 연구결과를 토대로 하여 요양보호사의 조직몰입 향상을 위한 기초자료 제공과 실천방안을 제시하였다.

The purpose of this study is to verify the mediating effect of job stress and self-resilience in the effect of individual characteristics of care workers on organizational commitment. The results of analyzing 366 care workers in the metropolitan area are as follows. First, it was found that physical and emotional factors had a positive effect on organizational commitment in the individual characteristics of caregivers, and economic factors did not. Second, it was found that the individual characteristics of care workers had a direct effect on organizational commitment and had a mediating effect by job stress. Third, it was found that the individual characteristics of caregivers directly effect self-resilience and have a mediating effect through self-resilience. Based on the results of this study, basic data and action plans were presented to improve the organizational commitment of nursing care workers.
