본 연구는 리더-구성원 교환관계가 종업원의 개발적 자원 및 관계적 자원에 대한 지각을 통해 지 식공유를 어떠한 방식으로 촉진하는지를 규명하고자 하였다. 자원보존이론과 사회정체성 관점을 바 탕으로, 본 연구는 리더-구성원 교환관계가 지각된 훈련기회와 지각된 사회적 자본을 증진시키고, 이러한 자원이 다시 지식공유를 촉진하는 이중경로 모형을 제안하였다. 중국 소재 5개 인터넷 기업 에 재직 중인 종업원 626명을 대상으로 수집한 설문자료를 분석한 결과, 높은 수준의 리더-구성원 교환관계는 지각된 훈련기회 및 지각된 사회적 자본과 모두 유의한 정(+)의 관계를 가지는 것으로 나타났다. 또한 이러한 지각된 자원은 팀 구성원 간 지식공유를 유의하게 촉진하는 것으로 확인되었 다. 나아가 분석 결과는 리더-구성원 교환관계와 지식공유의 관계에서 지각된 훈련기회와 지각된 사회적 자본이 매개역할을 수행함을 지지하였다. 이는 리더십을 통해 형성된 자원이 종업원의 지각 을 매개로 협력적 행동으로 전환될 수 있음을 보여준다. 본 연구는 리더-구성원 교환관계가 종업원 이 지각하는 자원 가용성을 통해 어떻게 작동하는지를 구체화하고, 팀 맥락에서 자원전환 과정이 어떠한 방식으로 전개되는지를 설명함으로써 리더십 및 지식공유 연구에 이론적 기여를 제공한다. 실무적으로는 조직 내 지식공유를 강화하기 위해 종업원 개발에 대한 투자와 함께 사회적 연결 및 상호교환을 강화할 수 있는 협력적 환경 조성이 필요함을 시사한다.

This study examines how leader–member exchange fosters knowledge sharing through employees’ perceptions of developmental and relational resources. Drawing on Conservation of Resources theory and social identity perspectives, we propose a dual-pathway model in which leader–member exchange enhances perceived training opportunities and perceived social capital, which in turn promote knowledge sharing. Using survey data from 626 employees across five Internet companies in China, the results show that high-quality leader–member exchange is positively associated with both perceived training opportunities and perceived social capital. These perceived resources, in turn, significantly facilitate knowledge sharing among team members. The findings support the mediating roles of perceived training opportunities and perceived social capital in the relationship between leader –member exchange and knowledge sharing, highlighting how leadership-generated resources are translated into collaborative behaviors through employees’ perceptions. This study contributes to the leadership and knowledge sharing literature by clarifying how leader–member exchange operates through employees’ perceived resource availability and by explaining how resource conversion processes unfold within teams. Practically, the results suggest that organizations seeking to strengthen knowledge sharing should invest in employee development while cultivating collaborative environments that reinforce social connections and reciprocal exchange..
