The Effects of Helping Behavior on Recipients’ Creativity: The Mediating Role of Positive Psychological Capital and the Moderating Role of Relative Status
본 연구는 조직 내 도움행동(helping behavior)의 네 가지 특성—주도적, 반응적, 자율지향, 의존지향 도움행동—이 도움수혜자의 창의성에 미치는 영향을 긍정심리자본의 매개효과 및 도움제공자의 상대적 지위의 조절효과와 함께 통합적으로 검증하는 것을 목적으로 한다. 기존 도움행동 연구의 대부분이 도움 제공자 관점에 집중해 온 한계를 보완하고, 도움수혜자의 심리적 반응과 행동적 결과를 탐구함으로써 도 움행동의 효과에 관한 수혜자 중심적 이해를 제공하고자 하였다. 선행연구를 통해 변수들 간 관계를 이론 적으로 설명하는 가설을 도출하였으며 설문을 활용하여 연구가설을 검증하였다. 실증연구를 위해 전국의 기업재직자를 대상으로 2주 간격의 시간차 설계를 적용하여 설문자료를 수집하였다. 1차 조사에서 네 가 지의 도움행동 특성과 긍정심리자본 및 상대적 지위를 측정하고, 2주 후 2차 조사에서 창의성을 측정함으 로써 동일방법편의를 최소화하였다. 분석은 위계적 회귀분석, Hayes(2013)의 Process Macro를 활용한 붓 스트래핑(bootstrapping) 기법으로 수행하였다. 주요 연구결과는 다음과 같다. 첫째, 주도적, 자율지향, 의존지향 도움행동은 수혜자의 긍정심리자본에 유의한 정(+)의 영향을 미쳤으나, 반응적 도움행동은 유의한 영향을 보이지 않았다. 둘째, 도움제공자의 상대적 지위는 네 가지 특성의 도움행동과 긍정심리자본 간의 관계를 유의하게 조절하지 않아 조절효과 가설이 전체 기각되었다. 셋째, 주도적, 자율지향, 의존지향 도움행동은 창의성에 유의한 정(+)의 영향을 미쳤으나, 반응적 도움행동은 창의성에 유의한 영향을 미치지 않았다. 넷째, 붓스트래핑 분석 결과, 긍정 심리자본은 주도적, 자율지향, 의존지향 도움행동과 창의성 간의 관계를 유의하게 매개하였으나, 반응적 도움행동의 매개경로는 유의하지 않았다. 본 연구를 통해 도움행동의 효과가 단일하지 않으며 도움의 특 성(주도성 차원, 내용 차원)에 따라 수혜자의 심리적 자원 형성과 창의적 성과에 차별적으로 작용함을 실증하였다. 본 연구의 결과는 도움행동 연구의 수혜자 중심 이론화에 기여하며, 조직 내 창의성 증진을 위한 주도적·자율지향 도움 문화 조성의 필요성을 제안하는 실무적 함의를 제공한다.
This study aims to integratively examine the effects of four characteristics of helping behavior in organizations—proactive, reactive, autonomy-oriented, and dependency-oriented helping behavior—on the creativity of help recipients, along with the mediating effect of positive psychological capital and the moderating effect of the helper’s relative status. By addressing the limitation that most prior research on helping behavior has focused primarily on the helper’s perspective, this study seeks to provide a recipient-centered understanding of the effects of helping behavior by exploring recipients’ psychological responses and behavioral outcomes. Based on prior studies, hypotheses were developed to theoretically explain the relationships among the variables, and these hypotheses were tested using survey data. For the empirical analysis, survey data were collected from employees working in companies across South Korea using a time-lagged design with a two-week interval. In the first survey, the four characteristics of helping behavior, positive psychological capital, and relative status were measured. Two weeks later, creativity was measured in the second survey, thereby reducing common method bias. The data were analyzed using hierarchical regression analysis and bootstrapping procedures with Hayes’s (2013) PROCESS macro. The main findings are as follows. First, proactive, autonomy-oriented, and dependency-oriented helping behavior had significant positive effects on recipients’ positive psychological capital, whereas reactive helping behavior did not show a significant effect. Second, the helper’s relative status did not significantly moderate the relationships between the four characteristics of helping behavior and positive psychological capital; thus, all hypotheses regarding the moderating effect were rejected. Third, proactive, autonomy-oriented, and dependency-oriented helping behavior had significant positive effects on creativity, whereas reactive helping behavior did not significantly affect creativity. Fourth, the results of the bootstrapping analysis showed that positive psychological capital significantly mediated the relationships between proactive, autonomy-oriented, and dependencyoriented helping behavior and creativity, whereas the mediating path for reactive helping behavior was not significant. Overall, this study empirically demonstrates that the effects of helping behavior are not uniform and that different characteristics of helping behavior, in terms of both proactivity and content, have differential effects on recipients’ psychological resource formation and creative performance. The findings contribute to the recipient-centered theorization of helping behavior and provide practical implications by suggesting the need to foster a proactive and autonomy-oriented helping culture to enhance creativity in organizations.
