본 연구는 보호관찰공무원의 주관적인 직무스트레스 인식유형을 Q 방법론을 통해 분류하고, 유형별 특성을 규명하였다. 46개의 Q 표본과 28명의 P 표본을 통해 분석한 결과, 보호관찰공무원의 직무스트레스에 관한 주관적인 인식 유형 은 크게 1) 안정된 직장, 불안전한 직무여건 유형, 2) 권위적인 조직체계, 과다한 직무요구에 민감한 유형, 3) 직장의 안정성과 인간관계를 중시하는 유형, 4) 직무전반에 대한 스트레스를 조직요인으로 인식하고, 현 상황에 대한 개인적 책임을 회피하고, 냉소적이고 방관하는 유형 네 가지로 구분 정리되었다. 이를 바탕 으로 본 연구에서는 각 유형별 스트레스 인식 특성을 탐색하고, 각 유형에서 시사하고 있는 스트레스 요인에 대처하기 위한 적절한 방안을 논의하고, 그에 따른 함의를 전달하였다.
The purpose of this study is to examine the factors which give influences on the job satisfaction of probation officers and to suggest the ways to improve their job satisfaction. For this study, nine factors which have been derived from the Herzberg’s two factors theory are considered as the possible explanatory variables for the job satisfaction. Using SPSS statistical package, the analysis of the data examines the descriptive analysis, T-test, ANOVA, Correlation, and Multiple regression. The result of this analysis showed that the significant factors related to the job satisfaction were achievementㆍrecognition, company policy, supervision, working conditions, and job security. First of all, achievementㆍ recognition was the most important factor. Based on the result, to improve the job satisfaction of probation officers, the job dissatisfaction needs to be resolved through the improvement of hygiene factors(company policy, supervision, working conditions, job security) and job satisfaction would be improved through the sufficiency of motivators(achievementㆍrecognition). For these, the following plans are needed: legislativeㆍinstitutional reformation, the establishment of more probation and parole offices, an increase of workforce, budget increase, public support of the community treatment, job redesign and the continuous innovation of probation and parole organizations.
The genuine probation system was finally activated in the late 80s as probation offices were established and probation officers in charge of overseeing and helping people on probation are secured. Especially, the introduction and implementation of the probation system for the juveniles in the late 80s can be appraised as the most epochal development in our probation history Our probation officers have been experiencing lots of stresses largely due to problems of payment and promotion and specialization. The survey shows that those probation officers who suffer much more stress came from promotion, payment, and work overload. And so, that when probation officers perceive stresses, it gives negative effect on probation officers' job satisfaction and furthermore affects their mind of change of occupation. Accordingly, we should find the way how our probation officers can less perceive stresses even though there are stress factors around them so that we can promote the efficiency and effectiveness of probation manpower and quality of probation service. This will eventually help to achieve the development of probation organization.
